DEI and your current job search

“Working for an employer that is passionate about and actively embraces DEI is a non-negotiable for me in my job search. Is it strategic for me to avoid applying to organizations that don’t reference DEI on their job description or website? Should I bring it up in my interviews?”
I’ve been getting a version of this question from clients over the last few months. Chances are that if you are interested in working for a school district, state education agency, or a non-profit that is dependent on government or philanthropic grants for their survival, you’ve noticed an absence of words like “Diversity” “Equity” “Inclusion” and/or acronyms such as “DEI” on job descriptions and websites. It’s not your imagination - where this language was once nearly universally present, it’s now gone.
These days, a lack of explicit mention of DEI is not evidence of an employer misaligning with your values. If you choose to avoid applying to organizations based on whether or not they reference a commitment to DEI, you’re missing out on many great organizations who have chosen or been forced to omit said language for fear of legal or financial implications.
Instead of using job description or website language as a proxy for value-alignment, here is a list of some things to look for instead (whether listed on a website or addressed during interviews):
- Equitable and inclusive hiring practices, like reasonable requests on your time, responsive communication, and clearly defined hiring competencies
- Compensation transparency
- Community engagement
- Training and development for all staff, including managers (with a focus on creating engaged, high-trust, diverse, inclusive teams)
- Accessibility across all functions - in the hiring process, day-to-day for employees, events, etc.
- The communities the organization serves, partners, vendors, and approaches to the work
- Your own knowledge (or those of your network) about the organization’s past commitments
- Stated organizational values that align with the values you hope to see from a future employer (but again, language alone is not evidence of a commitment to Diversity, Equity, and Inclusion)
- Recruiters and hiring managers that are respectful and responsive to your questions related to organizational culture, recent shifts in approach given executive orders and funding cuts, etc.
It is 100% reasonable to focus your job-search efforts on organizations that aren’t beholden to government dollars or political shifts, and I support anyone who chooses this path. Evidence of DEI-related language on job descriptions and websites is a fast (but imperfect) way to identify such organizations. It is also true that this choice can dramatically reduce your available number of viable employers and job openings in a crowded job market, and may increase the duration of your job search. Knowing your goals and non-negotiables will help you craft a values-aligned job search strategy.
