Employee retention isn't just about pay! Creating quality work experiences is especially crucial for education and nonprofit leaders who can't compete solely on salary. Here's the key insight: while compensation drives people to leave, work flexibility, career progression, culture, and belonging are what make them stay. It's called 'emotional salary’ – the non-financial factors that foster genuine engagement.

Reference checks can make or break your candidacy in a job search. If you are actively interviewing for roles, here’s how you can ensure you’re setting yourself and your references up for success:
- Identify up to five people in your professional network who you can call upon to provide a positive reference for you during your search. I suggest up to five because my clients are regularly reporting that employers have requested 3-4, and it’s better to be overprepared versus scrambling to identify folks at the last minute.
- Regardless of position, you should always include 1-2 current or former managers. Consider the nature of the role to determine additional references. For example, someone who works in partnerships may provide the contact information for a current/former external partner, or someone in cross-functional project management may want to provide contact information for peers on other teams. If this is a senior role where management of large teams is involved, a current or former direct report may also be strategic.
- Before sharing contact information for your references with hiring teams, request consent from those potential references (for whatever reason, they may not want to get involved, maybe because there’s a conflict of interest, they don’t have capacity, or they actually don’t feel confident that they can speak positively about your past performance).
- Set your consenting references up for success by sending them the job description for the role, insights you have from the hiring team about what they’re looking for in a strong candidate, and any talking points that may be helpful about some of your more recent work they may not know about.
- Lastly, if you have several potential references and are on the fence about which ones to submit to a hiring manager, just ask! Provide a sample of the kind of people you can share (i.e. managers, mentors, peers, project leads, direct reports, external partners, vendors, clients, etc.) and ask if there are ones in particular they’re eager to speak to during the process.
