To Avoid DEI Backlash, Focus on Changing Systems — Not People

The enemy of well-intentioned DEI initiatives is backlash. Backlash from all directions is often due to DEI initiatives being framed as solutions to individual problems to be fixed rather than to correct for systemic issues at play in an organization.

Career Corner: Ask a Recruiter

What to do if I’m applying for a ton of jobs and not getting any bites? What am I doing wrong?

Are you in the midst of a job search and finding yourself receiving nothing but rejections? The answer likely has to do with the function/level of seniority of the jobs you’re targeting, your job-seeking materials (i.e. resume and cover letter), and interview answers. Here are some things to consider if you’ve yet to land a new role.

1. Consider creating a spreadsheet to track the jobs you’ve applied to, the application date, and the status in their process. Do you notice trends about who is inviting you to interviews, or who is automatically rejecting you after you apply? Are you consistently making it to an initial phone screen but receiving a rejection right after? Analyzing this data will help you identify where you can change course.

2. Are you applying to jobs where you meet 100% of the qualifications, or less qualified but with a lot of transferable skills? Focus on applying for jobs where you clearly meet 100% of the qualifications (i.e. years of experience, certifications, technical skills, etc.). Leading a classroom of 25 middle school students is not the same thing as managing a team of adults (though there are plenty of transferable skills in there!). If you are trying to position yourself as a people manager when your experience is only in the classroom, you will likely not be invited to an interview without explicit adult leadership under your belt (and you can get this experience by volunteering to facilitate trainings in your current role, mentor new hires, or by taking the lead on projects).

3. Are you applying to the same kinds of jobs (i.e. all fundraising, or all school leadership), or casting a super wide net? It is usually pretty obvious to hiring managers when you’re less focused on a particular job function  in the job search (as your resume and cover letter tend to be less focused too). Focus less on quantity of job applications and prioritize quality/specificity instead.

4. Ask someone with industry-specific experience to review your resume and cover letter, especially if they have been a hiring manager in that industry! These individuals can share some concrete actions you can take to update your job-seeking materials. Beware of asking for advice from folks who have never hired or worked in your target industry and role before. What matters in the corporate world may be different than what you must convey on an education or nonprofit job application.

5. If you applied for a job and made it to the interview process before receiving a rejection, consider asking for feedback if it wasn’t already provided. Know that the recruiter or hiring manager may not be willing to provide feedback, or, you might not like what they have to say.

6. Leverage your network. Do you know people already working at your target organizations (especially previous colleagues who can speak to the caliber of your work)? Connect with them prior to applying for jobs and ask if they’d be open to flagging your name for the hiring team. Referrals make up a sizeable percentage of new hires within many institutions.

7. Take a deep breath. The job search can be grueling, especially right now in the midst of layoffs, hiring freezes, and world news. Consider taking a few days off from applying to recharge. Confide in those you trust that you’re feeling stuck. Spend time doing things that bring you energy. You are not a reflection of your current job or the number of job offers in your inbox.
